组织公平对员工组织公民行为影响的实证研究

    Empirical Studies on the Impacts of Organizational Justice on Organizational Citizenship Behaviors

    • 摘要: 以普通企业员工为研究对象,构建结构方程模型研究在中国背景下组织公平对员工组织公民行为的影响。结果显示:组织公平对组织公民行为有显著影响,在偏重于家长制领导的中国企业环境下,交互公平对组织公民行为的影响更为突出。与领导沟通交流以及准确信息获取是员工组织公平感认知最直接最有效的方式,加强领导者民主管理意识和员工参与管理程度有助于员工组织公民行为的提升。

       

      Abstract: Aimed at the impacts of organizational justice on organizational citizenship behaviors, this paper conducted a structural equational model study with the sample of employees from some Chinese enterprises. The results show that, the organizational justice significantly impacts organizational citizenship behaviors. Due to the prevalence of paternalistic leadership In China, interactive justice has a stronger correlation with organizational citizenship behaviors. Moreover, good communications and accurate information provision are the most direct and effective ways for employees to believe the organizational justice perceptions, and improvement of the democratic management view of leaders and the management participation of employees can help to enhance the employees' organizational citizenship behaviors.
