自我管理绩效出自哪儿?——一个中介调节模型的验证

    Where Employee Self-Management Performance Comes from?-Testing a Moderated Mediation Model

    • 摘要: 以10家高新技术企业的研发部门380对直接上司和下属的配对问卷为样本,采用条件过程建模构造了一个被调节的中介模型。研究结果显示:(1)服务型领导对员工自我管理绩效有显著正影响;(2)工作倦怠在服务型领导与员工自我管理绩效间起部分中介作用;(3)领导政治技能则调节了服务型领导与员工工作倦怠之间的关系。当领导政治技能较高时,服务型领导能显著降低员工工作倦怠感;而当领导政治技能较低时,服务型领导对员工工作倦怠感的负向影响不显著。

       

      Abstract: As organizations become more flattened, employee self-management becomes a trend. Moreover, employee performance is largely influenced by their self-management performance. Therefore, to improve employee self-management performance is critical. Data from 380 sets of supervisor-subordinate questionnaires of the R&D departments in 10 high-tech enterprises were collected,and we used conditional process modeling to baild a moderated mediation model. The result found that servant leadership was positively related to em ployee self-mana gement Performance;job burnout mediated the relationship between servant leadership and employee self-management performance; leader political skill moderated the relationship between servant leadership and employees' job burnout. Servant leadership is more negatively related to employees' job burnout when leader political skill is high rather than low.
