人格特质在员工离职倾向决定中的调节效应研究
Research on the Moderating Effects of the Locus of Control in Employees’ Turnover Intention

摘要: 以347名知识型员工为样本,运用分层回归方法检验了影响员工离职倾向相关变量的解释能力,验证了内外控人格特质对于工作满意度和员工离职倾向的调节效应。结果发现:员工的工作满意度对离职倾向具有显著的解释能力;内外控人格特质与组织支持感的交互作用对于离职倾向和工作满意度的两个维度有显著影响。企业在招聘和培养员工时应考虑到员工个性特征的差异。Abstract: Based on a sample of 347 knowledge employees, hierarchical regression was conducted to test the relationship between perceived organizational support, job satisfaction and turnover intention. The moderating effect of personality on the relation between job satisfaction and turnover intention was examined. The results suggested that: job satisfaction has significant impacts on turnover intention; and the interaction between locus of control and perceived organizational support significantly affects the turnover intention and two dimensions of job satisfaction. It was suggested that in recruiting and training employees, managers should take employees’individual differences into consideration.
